Executive Search Framework
This framework guides the process from strategic alignment through candidate integration, ensuring a high-impact, successful executive appointment.
Step 1: Strategy and Mandate Definition
This phase establishes the foundation of the search. Success hinges on a clear, shared understanding of the need and desired outcome.
- Define the Mandate: Articulate the strategic context for the role (e.g., growth, turnaround, digital transformation).
- Develop the Profile: Specify required competencies, experience, leadership style, and cultural fit. Create a detailed, outcome-focused Position Specification.
- Alignment & Approval: Gain definitive buy-in from the Board, CEO, and key stakeholders on the profile and search strategy.
Logistics: Establish a rigorous timeline, define reporting structure, and finalize compensation parameters.
Step 2: Global Market Mapping & Sourcing
This step systematically identifies and qualifies the best-in-class talent pool, moving beyond existing networks.
- Target Identification: Conduct extensive primary research to map relevant industries, geographies, and functional areas. Identify potential candidates and critical talent pools.
- Longlist Development: Generate a comprehensive initial list of prospective candidates based on the defined Mandate (Step 1).
- Outreach & Engagement: Execute a confidential, strategic outreach campaign. Introduce the opportunity and assess candidate interest and initial fit against the core criteria.
Qualification & Refinement: Conduct preliminary screening to refine the Longlist into a focused Shortlist of viable, motivated candidates.
Step 3: Assessment & Evaluation
The goal is to rigorously evaluate candidates’ experience, skills, and potential against the strategic outline of the role and organizational culture.
- In-Depth Interviews: Conduct structured, competency-based interviews focused on proven achievements, leadership behaviors, and cultural alignment.
- Psychometric & Leadership Assessment (Optional): Utilize objective, third-party assessment tools to gain deeper insights into personality, motivations, and leadership capabilities.
- Stakeholder Interviews: Facilitate interviews with key internal stakeholders to assess chemistry, communication effectiveness, and overall fit with the executive team.
Candidate Ranking: Consolidate all data points to create a final ranking of the top candidates, clearly articulating their strengths, risks, and alignment with the mandate.
Step 4: Due Diligence & Offer Negotiation
This phase involves critical validation of the final candidate and structuring a compelling, successful offer.
- Reference Checks: Conduct structured reference checks focused on performance outcomes, leadership efficacy, and professional reputation.
- Quite often the client will want to manage this step of the process.
- Final Candidate Selection: Present the validated final candidate in agreement with the Executive/Board for final approval.
- Offer Structuring: Develop a competitive and equitable compensation package, including base salary, bonus, long-term incentives, and relocation (if applicable).
Negotiation & Acceptance: Manage the offer presentation and negotiation process to ensure a successful, timely acceptance and mitigate counter-offer risk.
Step 5: Integration & Follow-Up
The final step ensures the successful transition and acceleration of the new executive into the organization.
- Onboarding Plan Development: Partner with HR and the hiring manager to create a robust, 30-60-90 day integration plan focused on key organizational objectives and stakeholders.
- Post-Placement Review: Maintain regular contact with the new executive and the hiring manager to monitor progress and address initial integration challenges.
- Performance Acceleration: Provide coaching or external support (if needed) to ensure the executive quickly achieves defined performance milestones.
Search Closure & Feedback: Formalize the completion of the search. Document lessons learned from the process to continuously improve future executive appointments.
